A CPO or CHRO or SVP HR search rarely starts from the same place twice. Maybe a CPO leaves in the middle of a transformation, with the business exposed at the worst possible moment. Maybe a long-serving CHRO is retiring without a clear successor lined up, and the search needs to move before that gap becomes obvious to the rest of the business. Maybe the board has quietly concluded that the current SVP HR isn't the person to take the company through what comes next — the leader who was right for the business before an acquisition doubled its size isn't necessarily right for the one it just became. Or perhaps you need to replace a senior HR leader who has no idea you're even considering a change, which means the search has to happen quietly, without tipping them off.

On paper, all of those might use an almost identical job description. In practice, they're nothing alike — different constraints, different timelines, different people worth approaching.

A job description tells us who you want to hire. It rarely tells us why you're hiring, or what this person will actually be walking into on day one — the politics they'll inherit, the problems they're really there to solve, the thing that pushed the last person out. That's the part worth getting into before the search even starts, because it changes who your executive recruiter needs to go after.
